The college your hiring team is targeting is probably the wrong one for your CTC band

Which engineering colleges should companies target for fresher hiring in India?

4 min read. NxtWave Edge research, 2025–26 hiring cycle

Pull up your campus targeting list from last year. Count how many IITs are on it. Now pull your offer-to-joining rate from those institutions specifically.

If that number is low, you already know the answer to why. You just have not said it out loud yet.

The issue is not the colleges. It is the mismatch between where your offer is going and what those colleges expect in return.

The Observation

Campus targeting in most fresher hiring programs is driven by brand perception, not conversion data. Companies go where they want to be seen, not where their offer is most likely to succeed. The result is a consistent pattern: strong effort, weak yield, and no clear understanding of why.

The fix is not about prestige. It is about alignment. The right college for a given hiring cycle is the one where your CTC band sits at or above the expectation of the candidate pool you are targeting.

What the Data Shows

NxtWave Edge has mapped offer acceptance patterns across college tiers and CTC bands through its assessment and placement activity across 300 plus NIRF-ranked institutions in the 2025–26 cycle. The pattern is consistent enough to be directionally reliable, though individual college and role contexts will vary.

Observed joining rate by college tier

NIT, top 10at 18 LPA
40–55%
IIIT, allat 18 LPA
75–90%

At the IIT tier, the top five institutions, candidates in the 2026 and 2027 batches carry CTC expectations of 20 LPA and above for software engineering roles. At an offer band of 15 to 20 LPA, observed joining rates from this tier are low, typically in the 15 to 30 percent range. The brand signal of targeting IITs is real. The conversion is not.

At the NIT tier, top 10 institutions, expectations sit in the 15 to 20 LPA range. Joining rates at 18 LPA are moderate, in the 40 to 55 percent range. Selective targeting of Tier 1 NITs at competitive offer bands is viable, but volume hiring from this tier at mid-range CTCs is unreliable.

At the IIIT tier, across all IIITs, candidates expect 12 to 18 LPA and joining rates at 18 LPA are high, observed at 75 to 90 percent in NxtWave Edge’s placement activity. This tier consistently delivers the strongest conversion ratio for companies offering in the 15 to 20 LPA band.

At strong regional colleges, institutions like VIT, BITS, RVCE, and comparable private engineering colleges, CTC expectations sit in the 10 to 16 LPA range. Joining rates are very high, observed at 85 to 95 percent in NxtWave Edge’s activity. For companies offering competitive packages in this band, this tier delivers the most consistent hiring outcomes.

The single most common targeting mistake NxtWave Edge observes is companies with offer bands in the 12 to 16 LPA range spending the majority of their campus effort at IIT and top NIT tier, where joining rates at that band are structurally low, while underinvesting in IIIT and strong regional colleges where the same offer would convert at significantly higher rates.

Why It Happens

Campus targeting lists are rarely reviewed against conversion data. They are reviewed against reputation. When a hiring plan goes to leadership for approval, the presence of IITs on the list signals seriousness. Removing them, or deprioritising them, feels like lowering standards.

It is not. It is reading the market accurately.

There is also a familiarity bias at play. Hiring managers often recruit from a specific set of institutions. Those institutions feel like the natural starting point for any campus strategy, regardless of whether they are the right fit for the current offer structure.

The consequence is that companies repeatedly invest in college relationships that do not convert, while the institutions where their offer would genuinely be competitive do not receive proportionate attention.

Placement coordinators at IIITs and strong regional colleges actively look for companies with competitive offers and reliable processes. They are easier to build relationships with, more responsive to outreach, and more willing to give access to their strongest students, precisely because employers who treat them as a primary target are rarer in their ecosystem.

What Changes When You Fix It

Kotak Mahindra Bank came to NxtWave Edge with a requirement for SDE-1 profiles at 11 LPA. Rather than targeting the IIT tier where 11 LPA would convert poorly, the pool was drawn from NITs, IIITs, and BITS, institutions where 11 LPA sits competitively.

The outcome was not a function of lowering standards. The candidates sourced from this pool cleared Kotak’s own internal coding assessment. It was a function of targeting institutions where the offer band was genuinely competitive, which meant the candidates who accepted had chosen Kotak, not settled for it.

The One Thing to Do Differently

Before finalising your campus targeting list for the next cycle, map each institution against your actual offer band, not your aspirational one.

For each college on your list, ask: at the CTC we are offering, what is the realistic joining rate from this institution? If the honest answer is low, that college should not be leading your effort. It can remain on the list for brand presence, but your sourcing energy should go where your offer converts.

Campus strategy built around conversion data rather than reputation consistently delivers more hires, stronger joining rates, and better quality candidates, because the candidates who join chose you deliberately.
